if i remember correctly, you get an experience bonus to all units involved, the leading generals may get a piety bonus, and a small cash reward, as well as increased relations with the pope

if you take jerusalem or Anticoh or Acre you get a hospitaller and a teemplar knight nromally
also take on a second crusade and you might get the grandmaster of the hospitaller or the grandmaster of the Templar (my favourite) Hugh de Payens

Tons of experience and crusader-retinue, which instantly means tons of piety, +morale and some command.
For the grandmaster, does ask you to become that or it just naturally give you the title. What does piety do for ur general?

Well your general or generals, if you decided to plop 7 of 'em in an army then take the target city, become bastions of chivalry as in they will all be very chivalrous.
Also you get a small lump sum of cash from the pope and your relations sky-rocket. Also all of your units receive a chevron of xp, which is good for the ones you can retrain.
The long term effects are that crusading generals with high chivalry make the population grow a fair a bit larger. I had the ability to produce broken lances at around turn 60 or so, give or take 5 turns, because my general was maxed out in chivalry from a crusade.
Piety helps vs. inquisitors and helps convert the population. I think it might also give a moral boast, but not sure about it.

anyway, no you dont get him as a general, hes the name of the retinue. so its called "Hugh De Payens" and then it says "Grandmaster of the Knights Templar" blah blah blah.

Well, the possibility to have Hugh the Payens as a retinue is nice too, I have to get a Templar guild in my next campaign...

The closer you are to the target the more money you get I think, completing a crusade gives 1800-2200 florins, experience bonus for 20 units and papal improvement (1-2 stars).
And you get crusade points, if you complete a crusade you get crusader points for templar chapter houses in your settlements and traits/retinues, 1 crusade = "Crusader", 2 = "Great Crusader" and 3+ = Grand Crusader, you can also get retinues like "Roger de Moulins" and names of other grandmasters of orders.

So its Roger de Moulins and Hugh de Payens, or hwever they spelt it...
You also get a beach head from which to launch more conquests in an area where the pope wont bother you with constant cease and desist demands.
And, trade. The farther away your merchants are from your capital, the more filthy lucre they churn out. It's easier to protect and defend your merchants with a nearby city where spies and assassins can be hired when needful, than trying to keep your money makers alive from all the way over the sea.
It increases the chance of your Cardinal being the next Pope. It may take few Papal elections, but it does happen.
