Do I have this right? Here is how I've been doing things, but I haven't seen any real results:

Educate future general in castle until he is 21.

Place 21 year old one tile over from city / castle containing a retired (over 50 most of the time) for up to 4 years.

Put the general in training into said city / castle for resupply / illness recovery as needed. Then return him to one tile outside the settlement for training.

This has been my format thus far, with no real gained traits from field training. What am I doing wrong? From what I understand, the student and teacher can't be in the same 'stack'.

You have the concept right although the thing about the teaching general being over 50 isn't. Field training is best used when you have a general that has high command, chivalry/dread, loyalty, and/or piety. The higher each stat of the teaching general starting from 6 then 8 then 10 the more chance the student will learn something from that trait within the 4 years. In my experience I didn't receive enough increase in traits to account for the amount of money you spend having a unit outside of a settlement, but this really is just an added bonus option if you have a great general for teaching and the money for a little bit more training for the student general.
