    All of them become unorthodox and none of them even gain any piety as they get older?

    Build better Churches this will start your Priests of with better piety.

    Put your priests into provinces with low Roman/Orthodox Christianity to convert "heathens". This will also improve their piety.

    I always send a bunch of Priests to the Holy Land in the first turns and with any luck I get a couple of Bishops down the line.

    Put 5 on a ship to the Muslim provinces, their piety will rocket and you'll get plenty Cardinals in the process to 'taint' the Papacy.
