I changed the bonuses that Superior and above units get in RC to skew towards defense. That helps a lot. If that's not enough, just add 1 to the defense skill of every unit.

There are definitely ways of making more troops recover after battle, both with traits and ancillaries. Check both files for "BattleSurgery". Reduce the number you find attached to that effect, or...
